建设性职场秘密分享对倾听者合作行为的影响:基于认知-情感加工系统理论视角

摘　　要：职场秘密分享是组织中一种重要交流手段,近年来逐渐成为学界的关注焦点。已有研究存在研究主体单一、忽视秘密效价差异及作用机制解释零散的问题。本研究根据秘密的效价(是否增进组织福祉),提出建设性职场秘密分享,基于认知-情感加工系统理论构建了建设性职场秘密分享影响倾听者合作行为的理论框架。实验1结果表明建设性职场秘密分享正向影响倾听者合作行为。实验2支持了实验1结果 ,并进一步揭示了倾听者工作幸福感、倾听者内群体认同在建设性职场秘密分享与倾听者合作行为之间起部分中介作用,倾听者权力感在建设性职场秘密分享与倾听者工作幸福感、内群体认同之间起负向调节作用。本研究深化了建设性职场秘密分享的研究,同时指导组织有效借助建设性职场秘密分享的积极作用。Secret sharing at work is an important means of communication,which has garnered scholarly attention in recent years.There exist many problems such as a single research subject,neglect of secret's valence,and scattered explanatory perspectives on the mechanisms in previous research.This paper,based on the valence of secret(whether it contributes to the well-being of an organization),proposes constructive secret sharing at work(CSSAT)and then constructs a framework for the impact of CSSAT on listener's cooperative behavior guided by the cognitive-affective system theory.The result of Experiment 1 shows that CSSAT positively influences listener's cooperative behavior.Experiment 2 supports the result of Experiment 1 and further reveals that listener's job wellbeing and ingroup identity partially mediate the relationship between CSSAT and listener's cooperative behavior,and listener's sense of power negatively moderates the relationship between CSSAT and listener's job well-being/listener's ingroup identity.These findings deepen the research on CSSAT and provide guidance for an organization to effectively use its positive role.
