摘  要:基于希望理论和未来工作自我理论,探讨职级并行制的特殊激励形式——双职晋升预期对基层公务员主动行为的影响及其机制。采用自评法收集了中部省份351份有效基层公务员数据,研究结果发现:双职晋升预期对基层公务员主动行为具有显著的非线性预测效力,这一影响的机制在于双职晋升预期的优势效应增强了基层公务员的未来工作自我清晰度,进而提升他们的主动行为水平。不过,双职晋升预期对未来工作自我清晰度同时存在促进效应和抑制效应,形成“职务晋升悖论”现象。进一步的非线性调节效应分析表明,职务晋升悖论仅在权力需要低水平时发生。研究还提示晋升预期和权力需要水平匹配能显著促进基层公务员主动行为水平,而两者不匹配则无显著激励效果。基于上述发现,提出对职务岗位主动作为的风险包容、增强职级晋升后的责任担当,激活职级对职务的“鲶鱼效应”等建议。To explore motivating effects and its mechanisms of special incentive form produced by job rank parallelled system on junior officials'proactive work behaviors based on hope theory and future work self theory.A total of 351 junior official sample data from province located in Central-Region is collected by self-reported method.The results indicate that dominance effect generated from dual-position promotion expectation(DPPE)has a significant and nonlinear relationship with junior officials'proactive work behaviors through mediation by future work self.However,it shows that the effects of DPPE on future work self are significantly separated in two synchronous ways,i.e.,promoting effect and inhibiting effect by which the paradox for job title promotion occurs.Further nonlinearly moderating analysis shows paradox only occurs among individuals with low need for power.Another important finding is that junior officials'future work selves can be enhanced by the match between DPPE and power motive and then promote the level of proactive work behaviors and yet such promoting effect disappears under mismatch condition.Based on above findings,advices for the necessity of inclusiveness for proactivity of job title holders and taking charge of those succeeded in job rank promotion as well as activating'catfish effect'for job rank on job title are suggested.
