去留之间:西部乡村外地青年教师地缘身份认同研究——以X省Q镇为例

摘  要:外地青年教师群体的稳定留任,对于缓解西部乡村教师短缺问题、优化教师队伍结构以及缩小东西部城乡教育差距,具有显著的现实意义。而现有研究对外地青年教师留任意愿的关键因素——地缘身份认同,尚未给予足够的重视。本研究以8名在西部乡村教学的外地青年教师为研究对象,通过6个月的田野调查,运用推拉理论深入探讨了西部乡村外地青年教师地缘身份认同的复杂性。研究发现,8名青年教师目前虽在岗留任,但受地缘身份认同的影响,正面临长期留任与离职的抉择;情感诉求和文化感知是影响他们形成地缘身份认同的两大核心要素。国家应采取多元化的策略,减弱“推力”,增强“拉力”,提升外地青年教师的地缘身份认同,从而促进他们愿意长期留任,并为西部乡村教育事业的持续和健康发展作出贡献。The stable retention of the group of young non-local teachers is of great practical significance for alleviating the shortage of teachers in western rural areas,optimizing the structure of the teaching staff,and narrowing the educational gap between urban and rural areas in the eastern and western regions.However,their geographical identity,a key factor for the willingness of young non-local teachers to stay,has not received sufficient attention.This study focuses on eight young non-local teachers in western rural areas.Through a six-month field investigation,the complexity of geographical identity of young non-local teachers in western rural areas is analyzed using the push-pull theory.The study finds that although the eight young teachers are currently in their positions,influenced by geographical identity,they are facing the choice between long-term retention and resignation;emotional demands and cultural perception are the two core factors affecting their formation of geographical identity.The state should adopt multiple measures to weaken the“push”force,enhance the“pull”force,and enhance the geographical identity of young non-local teachers,so that they are willing to stay and persist,thereby promoting the sustainable and healthy development of education in western rural areas.
