摘  要:目的分析神经内科护理管理中开展护士分层进阶管理的效果及对护理质量影响。方法选取寿光市人民医院神经内科的40名护士作为研究对象,2022年3月—2023年3月实施传统管理设为传统组,2023年4月—2024年3月实施护士分层进阶管理设为进阶管理组,比较两组一般自我效能感量表(General Selfefficacy Scale,GSES)评分、职业倦怠感量表(Maslach Burnout Inventory-general Survey,MBI-GS)评分、评判性思维能力评分、护理质量评分、护士满意度。结果进阶管理组GSES、MBI-GS评分分别为(139.52±10.26)分、(50.44±2.76)分,其中GSES评分高于传统组的(110.16±9.64)分、MBI-GS评分低于传统组的(76.92±6.82)分,差异有统计学意义(t=13.190、22.763,P均<0.05)。进阶管理组评判性思维能力评分均高于传统组,差异有统计学意义(P均<0.05)。进阶管理组护理质量评分、护士满意度评分均高于传统组,差异有统计学意义(P均<0.05)。结论分层进阶管理可有效减轻神经内科护士职业倦怠感,增强自我效能感、评判性思维,提高护理质量与护理满意度。Objective To analyze the effect of hierarchical advanced management of nurses in neurology nursing management and its influence on nursing quality.Methods A total of forty nurses in the Department of Neurology,Shouguang City People's Hospital were selected as the research objects.From March 2022 to March 2023,the implementation of traditional management was set as the traditional group,and from April 2023 to March 2024,the implementation of hierarchical advanced management of nurses was set as the advanced management group.General Self-Efficacy Scale(GSES)score,Maslach Burnout Inventory-General Survey(MBI-GS)score,critical thinking ability score,nursing quality score,and nurse satisfaction were compared between the two groups.Results The GSES and MBI-GS scores of the advanced management group were 139.52±10.26 and 50.44±2.76,the GSES score was higher than 110.16±9.64 of the traditional group,and the MBI-GS score was lower than 76.92±6.82 of the traditional group,the differences were statistically significant(t=13.190,22.763,both P<0.05).The scores of critical thinking ability in the advanced management group were higher than those in the traditional group,and the differences were statistically significant(all P<0.05).The scores of nursing quality and nurses'satisfaction in the advanced management group were higher than those in the traditional group,and the differences were statistically significant(all P<0.05).Conclu⁃sion Hierarchical advanced management can effectively reduce the job burnout of nurses in neurology department,enhance self-efficacy and critical thinking,and improve the quality of nursing and nursing satisfaction.
