平衡计分卡结合层级护理绩效分配对肾病科护理管理质量的影响

摘  要:目的 观察平衡计分卡(balanced score card,BSC)结合层级护理绩效分配对肾病科护理管理质量的影响。方法 选取安陆市普爱医院肾病科的25名护理人员为研究对象,2023年1—9月实施常规护理绩效分配(作为实施前),2023年10月—2024年6月实施BSC结合层级护理绩效分配(作为实施后),比较实施前后的管理质量。结果 实施后护理人员的工作责任心、工作态度、工作质量、紧急情况处理能力、沟通能力、科研能力评分高于实施前,差异有统计学意义(P均<0.05)。实施后护理人员的工作强度、职业荣誉感、工作氛围、工作成就感、个人发展、与领导沟通、薪资待遇评分高于实施前,差异有统计学意义(P均<0.05)。结论 BSC结合层级护理绩效分配对肾病科护理管理质量有明显的提升作用,护理人员的工作能力明显提升,对管理的满意度较高。Objective To observe the effect of balanced score card(BSC)combined with hierarchical nursing perfor⁃mance allocation on the quality of nursing management in nephrology department.Methods A total of twenty-five nurses from the Nephrology Department of Anlu Puai Hospital were selected as the study subjects.Routine nursing performance allocation was implemented from January to September 2023(as the pre-implementation),and BSC com⁃bined with multi-level nursing performance allocation was implemented from October 2023 to June 2024(as the post-implementation),compared the management quality before and after implementation.Results After the implementa⁃tion of the nursing staff's work responsibility,work attitude,work quality,emergency handling ability,communication ability,scientific research ability scores were higher than before the implementation,the differences were statistically significant(all P<0.05).After the implementation,the nursing staff's work intensity,sense of professional honor,work⁃ing atmosphere,job accomplishment,personal development,communication with leaders,salary and treatment scores were higher than those before the implementation,and the differences were statistically significant(all P<0.05).Con⁃clusion BSC combined with hierarchical nursing performance allocation can significantly improve the quality of nurs⁃ing management in nephrology department,the working ability of nursing staff is significantly improved,and the satis⁃faction of management is high.
