摘　　要：基于皖北部分高校的实证调研可知,当下高校女性科技工作者职业发展存在学术发展状况欠佳、学术性特征不凸显和学术期望取向偏低等问题。结合女性科技工作者个人成长过程、心理健康状况、工作与家庭冲突维度,从思想观点更新、社会性别价值观、国家政策制度变革等多角度综合考量,构建国家、社会、高校及女性自身“四位”一体协同发展新模式;并通过加强高校女性科技工作者职业发展的政策扶持,切实完善高校科研岗位业绩激励机制,优化有利于女性科技工作者发展的高校科研环境,强化高校女性科技工作者自身信念和能力等方面举措,或可促进新时代高校女性科技工作者职业高质量发展。Based on empirical research conducted in some colleges and universities in northern Anhui,it is found that there are issues in the career development of female scientific and technological workers in colleges and universities,such as poor academic development,insignificant academic characteristics,and low academic aspiration orientations.Combining the personal growth process,mental health status,and the manifestation and interaction between work and family conflicts of female scientific and technological workers,this paper comprehensively considers multiple perspectives,including the renewal of ideological viewpoints,social gender values,and changes in national policies and systems,to construct a new model of coordinated development integrating the“four entities”of the country,society,colleges and universities,and women themselves.By strengthening policy support for the career development of female scientific and technological workers in colleges and universities,effectively improving the performance incentive mechanism for scientific research positions,optimizing the scientific research environment conducive to the development of female scientific and technological workers,and strengthening their own beliefs and abilities,this paper aims to promote the high-quality and efficient career development of female scientific and technological workers in colleges and universities in the new era.
