摘 要:文章旨在探索新农科背景下如何通过构建和优化研究生导师团队来强化农业人才创新能力培养。研究中,基于协同理论与群体动力理论构建研究模型及量表,运用结构方程模型进行深入分析。研究针对沈阳农业大学52个导师团队展开调查,揭示了激励因素、保障因素、创新因素与合作动力之间关系。研究表明:激励因素、保障因素和创新因素均对合作动力产生正向影响,其中保障因素影响最大;激励因素对创新因素具有负向影响,且创新能力在激励因素与合作动力之间起中介作用,保障因素对创新因素具有正向影响,但创新因素并未在保障因素与合作动力之间发挥中介效应。值得注意的是,导师团队的保障因素得分最低,尤其是资金保障方面存在明显短板;激励因素得分虽高,但激励方式仍有待优化;而创新能力则是创新因素中的明显弱项。针对上述发现,提出优化激励机制、强化保障措施、提升创新能力等建议,旨在加强导师团队建设,为农业人才的培养和创新能力提升提供有力支撑。The article aims to explore how to strengthen the cultivation of agricultural talents'innovation capabilities by constructing and optimizing graduate mentor teams under the background of new agricultural sciences.In this study,a research model and scale were constructed based on synergy theory and group dynamics theory,with structural equation modeling employed for in-depth analysis.The investigation targeted 52 mentor teams at Shenyang Agricultural University,revealing the relationships among incentive factors,safeguard factors,innovation factors,and cooperation dynamics.The research indicates that incentive factors,safeguard factors,and innovation factors all positively influence cooperation dynamics,with safeguard factors exerting the greatest influence.Incentive factors have a negative impact on innovation factors,and innovative abilities play an intermediary role between incentive factors and cooperation dynamics.Safeguard factors positively affect innovation factors,but innovation factors do not mediate between safeguard factors and cooperation dynamics.Notably,mentor teams scored lowest on safeguard factors,with a significant shortcoming in funding support;although incentive factors scored high,incentive methods still need to be optimized;and innovative abilities are a notable weakness among innovation factors.In response to these findings,suggestions are proposed to optimize incentive mechanisms,strengthen safeguard measures,and enhance innovative abilities.These suggestions aim to strengthen the construction of mentor teams and provide robust support for the cultivation of agricultural talents and the enhancement of theirinnovative abilities.
