惩罚亲组织非伦理行为对受罚者的双刃剑效应

摘  要:基于认知评价理论,通过分析三阶段获取的460份有效问卷数据,探讨惩罚亲组织非伦理行为的严厉程度对受罚者主管导向偏差行为和亲社会行为的影响机制。研究结果显示:愤怒情绪在惩罚亲组织非伦理行为的严厉程度与主管导向偏差行为之间起到中介作用,后悔情绪在惩罚亲组织非伦理行为的严厉程度与亲社会行为之间没有起到中介作用。感知到的伦理型领导在惩罚亲组织非伦理行为的严厉程度与后悔情绪之间起到调节作用,在惩罚亲组织非伦理行为的严厉程度与愤怒情绪之间没有起到调节作用,在惩罚亲组织非伦理行为的严厉程度对主管导向偏差行为和亲社会行为的间接效应中也没有起到调节作用。Based on the cognitive evaluation theory,through the analysis of 460 valid questionnaire data at three waves,this study explores the influence mechanism of the severity of punishment for pro-organizational unethical behavior(UPB)on the supervisor-directed deviant behavior and pro-social behavior of the punished.The results show that anger mediates the relationship between the severity of punishment for UPB and supervisor-directed deviant behavior,while regret does not play an intermediary role between the severity of punishment for UPB and pro-social behavior.Perceived ethical leadership moderates the relationship between the severity of punishment for UPB and regret,but not between the severity of punishment for UPB and anger,nor does it play a moderating role on the indirect effects of the severity of punishment for UPB on supervisor-directed deviant behavior and pro-social behavior.
