摘  要:为分析京津冀地区对数字人才的需求,并基于招聘大数据与机器学习技术构建岗位能力模型,通过Python爬虫技术从BOSS直聘平台采集招聘数据进行预处理和特征工程处理,采用K-means聚类和NMF主题建模的方法对数字人才需求进行细分。通过研究发现,数字人才需求主要分为数字研发人才、交叉人才和治理人才三大类。利用冰山胜任力模型构建岗位能力框架,并通过熵权法、Yake和Ratcliff/Obershelp算法进行定量分析。结果显示,胜任力模型强调了数字知识技能的重要性,不同类型岗位对相关能力的要求有所不同。胜任力模型在招聘和人才培养方面为企业提供了理论依据,强调了多重技能人才在市场中的重要性,同时可为教育和培训机构培养符合市场需求的数字人才提供指导。This study aims to analyze the demand for digital talents in the financial industry in the Beijing-Tianjin-Hebei region,and build a job ability model based on recruitment big data and machine learning technology.Python crawler technology is used to collect recruitment data from BOSS Zhipin platform,and data preprocessing and feature engineering are carried out.K-means clustering and NMF topic modeling are used to segment digital talent demand.The study finds that the demand for digital talents is mainly divided into three categories:digital re‐search and development talents,cross talents and governance talents.The iceberg competency model is used to construct the post competency framework,and the entropy weight method,Yake and Ratcliff/Obershelp algorithms are used for quantitative analysis.The results show that the competency model emphasizes the importance of digital knowledge and skills,and the requirements for different types of positions are dif‐ferent.The competency model provides a theoretical basis for enterprises in recruitment and talent training,emphasizes the importance of multi-skill talents in the market,and provides guidance for education and training institutions to cultivate digital talents in line with market de‐mand.
