基于员工视角的公立医院多院区文化建设探索的质性研究

摘　　要：目的 调查了解公立医院不同院区员工对医院文化建设探索的认知和评价,讨论分析存在的问题,为医院多院区文化建设提出合理化的建议。方法 2024年1月至2月,采用质性研究方法,按照目的抽样法,对广州市中山大学附属第三医院天河院区、岭南院区、粤东院区和肇庆院区4个院区40名医务人员进行半结构化访谈,了解其对医院文化建设认识、评价和建议。通过Colaizzi七步分析法对收集数据进行整理分析。结果 被访者认为多院区医院文化建设作用至关重要,总体规划和差异化建设要有制度有落实,医院文化需要与时俱进,要有多样性,建议提供更多符合分院区特点的职工文化活动。结论 建议加强党建引领文化建设,坚持多院区一体化与差异化融合,坚守精神文化传承与新时代创新,倡导多元化医院品牌宣传文化,落实以人为本管理文化,发挥工会组织纽带作用,以促进多院区医院的高质量发展。Objective To investigate and understand the awareness and evaluation of employees in different campuses of public hospitals regarding the exploration of hospital culture construction,to discuss and analyze the existing problems,and to put forward reasonable suggestions for the cultural construction of multi-campus hospitals.Methods From January to February 2024,a qualitative research method was used.Using purposeful sampling,semi-structured interviews were conducted with 40 medical staff members across four campuses of the Third Affiliated Hospital,Sun Yat-sen University in Guangzhou,including Tianhe Hospital District,Lingnan Hospital District,Yuedong Hospital District,and Zhaoqing Hospital District.The study aimed to understand their perceptions,evaluations,and suggestions regarding hospital culture construction.The collected data were organized and analyzed using a Colaizzi seven-step analysis method.Results Respondents believe that the construction of hospital culture in multi-campus hospitals is of vital importance.There should be a comprehensive plan and differentiated construction with both policies and implementation.Hospital culture needs to keep pace with the times and be diverse.It was suggested that more staff cultural activities in line with the characteristics of each branch campus should be provided.Conclusion It is suggested to strengthen the party building to lead the cultural construction,adhere to the integration and differentiation of multi-hospital and district integration,adhere to the spiritual and cultural inheritance and innovation in the new era,advocate the brand publicity culture of diversified hospitals,implement the people-oriented management culture,and give play to the role of trade unions to promote the high-quality development of multi-hospital and district hospitals.
