摘 要:学术拔尖创新人才的成长是选拔、培养和使用的统一,但现实中却忽略了工作世界在人才使用过程中对其成才确证和成长过程的重要促进作用。从工作世界出发对学术拔尖创新人才成长的机制进行分析发现,学术拔尖创新人才的成长主要是工作环境、工作制度、人才主体性相互作用的结果,目前主要面临消费主义对工作环境的不确定性的负面影响、绩效主义对工作制度的支持性的价值异化、精英主义对成长主体的建构性的窄化三个方面的风险。未来,学术拔尖创新人才在工作世界中的可持续发展需要营造创新创业的人才成长环境,设置多维包容的人才成长制度和建构终身共鸣的人才成长主体。The growth of academic top innovative talents is the unity of selection,cultivation and utilization,but in reality,in the use of talents,the important role of the work world in the process of confirming their success and growth has been neglected.After analyzing the mechanism for the growth of academic top innovative talents from the perspective of the world of work,we found that the growth of academic top innovative talents is mainly the result of the interaction between the working environment,the work system and the subjectivity of talents.At present,we are mainly facing three risks:the negative impact of consumerism on the uncertainty of working environment,the alienation of value by performancism on the support of working system,and the narrowing of elitism on the construction of growing body.In the future,to realize the sustainable growth of academic top innovative talents in the world of work,we needs to create an innovative and entrepreneurial talent growth environment,set up a multidimensional and inclusive talent growth system and construct a talent growth subject of lifelong resonance.
