摘 要:目的:基于层次分析法多维度积分制构建手术室护士绩效分配方案,并探讨其应用效果。方法:2022年7月—10月实施多维度积分制前手术室绩效分配采取人工统计手术室护士参与手术的分级和台次计算绩效。2023年7月—10月实施基于层次分析法多维度积分制手术室护士绩效方案。通过医院管理信息系统,以月为单位,提取手术室护士参与手术台次、手术时长和手术护理配合难度等多维度总积分,利用层次分析法对各维度赋予不同的权重计算绩效。比较实施前后护士对绩效分配满意度、人力资源利用率及手术床位利用率。结果:实施后手术室手术床位利用率、人力资源利用率高于实施前(P<0.05),护理人员满意度和积极性高于实施前(P<0.05)。结论:基于层次分析法多维度积分制绩效方案促进了手术室护士工作的积极性、高效性,体现了多劳多得、优绩优酬,提高了手术床位利用率,节约了人力资源,提高了人员满意度。Objective:To construct the performance scheme for operating room nurses based on multidimensional score system of analytic hierarchy process,and to discusses its application effect.Methods:Before the implementation of the multidimensional score system from July to October 2022,the performance distribution of operating room was performed by manually counting the grades and tables of nurses participating in operations.From July to October 2023,the performance scheme for operating room nurses based on the multidimensional score system of analytic hierarchy process was implemented.Through the hospital management information system,multidimensional total scores such as the number of operating tables where the nurses'participated in the operation,operation duration and operation nursing cooperation difficulty were extracted on a monthly basis.The analytic hierarchy process was used to assign different weights to each dimension and to calculate performance.The satisfaction of nurses on performance distribution,human resource utilization rate and operating bed utilization rate were compared before and after implementation.Results:The utilization rate of operating room operating bed and human resource were higher than those before implementation(P<0.05).The satisfaction and enthusiasm of nursing staff after implementation were higher than those before implementation(P<0.05).Conclusions:The performance scheme based on the multidimensional points system of analytic hierarchy process promoted the enthusiasm and efficiency of operating room nurses.It reflected the more work,the better performance and the more pay.It had also increased the utilization rate of operating beds,saved human resources,and improved staff satisfaction.
