摘  要:领导不为是指领导者不充分履行或不履行岗位职责的行为,相比破坏性领导如辱虐管理程度轻而易被忽视,但其影响后果却不轻微。基于对领导不为概念与测量的介绍,从个体、情境及认知神经学三个方面分析了领导不为产生的原因,并总结了领导不为的滑坡效应机制,包括内隐偏差、自我损耗和道德推脱三个方面,最后构建了一个领导不为研究的整合框架,并提出未来研究可从以下几点展开:一是进一步明晰领导不为概念内涵并开发测量量表;二是挖掘组织集权度、差错规避氛围、选人用人机制等情境因素对领导不为的影响;三是探索以道德推脱、内隐偏差等为中介变量,以调节定向、黑三人格等为调节变量的领导不为滑坡效应,揭示领导不为将自身行为合理化的作用机制,为领导不为现象把脉问诊,并为因认知扭曲导致的领导不为寻找根治良方。Impoverished leadership refers to the behavior in which leaders fail to adequately fulfill or entirely neglect their job responsibilities.Unlike more overtly destructive behaviors like abusive supervision,impoverished leadership is often subtle and easily overlooked;however,its impacts are far from negligible.This paper analyzes the causes of leadership inaction from three aspects:individual factors,situational contexts,and cognitive neuroscience.It summarizes the mechanism underlying the slippery slope effect of impoverished leadership through three dimensions:implicit deviation,ego depletion,and moral excuses.Finally,this study constructs an integrated framework for the study of impoverished leadership,and puts forward the following points for future research:i.further clarifying the conceptual connotations of impoverished leadership while developing a measurement scale;ii.investigating contextual factors such as organizational centralization,error aversion,and recruitment and selection mechanisms that influence impoverished leadership;iii.exploring the slippery slope effect of impoverished leadership with such mediating variables as moral disengagement and internal attribution biases,alongside such moderating variables as regulatory focus and dark triad personality to elucidate how leaders rationalize their inaction.This study aims to diagnose the issue of impoverished leadership and propose remedies,particularly focusing on the cognitive distortions that contribute to such behaviors.
