摘 要:目的 通过对部分军队医院护理人力资源现况的调研 ,依据卫生资源配置的有关理论 ,通过专家调查、护理人力资源利用效率情况分析及护理项目的分级研究 ,提出医院护理人力资源微观配置结构比例标准。方法 采用整群抽样的方法调查部分军队医院护理人员利用情况 ,进行了描述性分析研究。结果 不同等级的医院、不同的科室工作量和工作效率并不完全相同 ,忙闲不均 ,各级护理人员在多数操作项目中没有层次差别 ,因而人力资源的能级浪费与不适宜服务并存。结论 对护理项目进行分级研究 ,从而配置护理人员内部结构 ,将护理人员按照完成的护理项目合理组合 ,形成最佳的能力结构和职称结构 。Objective Through investigating the profiles of the nurse manpower resources in some military hospitals, and interviewing the experts, defining the relevant concepts, analyzing the utilization efficiency of the nurse manpower resources, and grading research on the nursing projects, on the basis of the relevant theories on the allocation of the health resource, we would propose the standard of the structure of the micro allocation of the nurse manpower resources in the hospitals.Methods To investigate the status in quiz of the nurse personnel of some military hospitals and the profile of their utilization by means of the group sampling,and the descriptive analysis.Results The tough features,such as the unrational structure of the nurse personnel, the generally comparative lowness of the academic degrees and technical titles of the clinical nurses,the overloading nursing work,the overmuch indirect nursing work,the technical titles unfitted for their working posts, and the unsufficient qualities of the nurse personnel,have become more prominent presently.The unstability of the military nurses as well as the employed nursing principally attribute to the secondary occupation selection. Therefore, for settling the foregoing problems, we should constitute a rational of the military nurses,stabilizing the specialized nurses, establish a suit of potent management system of the employed nurses, and stabilize the clinical nursing personnel.Conclusions Through the grading research on the nurse working,we would construct an internal structure of the nursing personnel, and assemble the different level nursing human components, according to the definite nursing practices clinically demanded, in order to construct an optimum structure of the working capabilities and the technical titles. Thus, the nursing organizations may integrate all parts of forces to provide potent measures to improve the operations of the nurse management system,increase the qualities of the nursing personnel greatly, and enforce the client centere
