摘  要:基于角色认同理论和行为可塑性理论,以某科研机构的325名员工及其直接领导为调查对象,对领导者的创新支持如何以及何时影响员工的突破性创新行为进行了实证研究。结果表明:领导创新支持通过激发创新角色认同促进员工的突破性创新行为,即员工的创新角色认同在领导创新支持影响员工突破性创新行为的过程中发挥中介作用;进一步地,员工的主动性人格会弱化这个中介过程,而员工的结构需求则会强化这个中介过程。还讨论了所得结果的意义并指出未来的研究方向。By taking a role identity perspective,the present research first proposes that supervisory support for creativity results in elevated creative role identity,which in turn facilitates the generation of radical creative ideas.Second,because individual differences in proactive personality and personal need for structure influence the extent to which employees are susceptible to their supervisors’support,the effect of supervisory support for creativity on creative role identity may be conditional upon proactive personality and personal need for structure of employees.Employees and their direct supervisors from a large non-profit organization in Beijing were invited to participate in the survey.A total of 325 pairs of questionnaires were obtained.Results showed that supervisory support for creativity was positively related to creative role identity when the demographic variables were controlled for.In turn,creative role identity was positively related to employee radical creativity.Further,results of the Monte Carlo test indicated that the indirect relationship between supervisory support for creativity and employee radical creativity via creative role identity was significant.Proactive personality showed a substitutional moderating effect,such that it weakened this indirect relationship.The indirect effect of supervisory support for creativity on employee radical creativity through creative role identity was more salient for low proactive personality employees than for high proactive personality employees.In contrast,personal need for structure showed an enhancement moderating effect,such that it magnified this indirect relationship.The indirect effect of supervisory support for creativity on employee radical creativity through creative role identity was significant and positive when personal need for structure was high.However,the indirect effect was nonsignificant when personal need for structure was low.The implications of these findings for theory and practice are discussed.
