摘  要:在实际工作情境中进行了准实验,检验责任制改革与团体归因训练对于工作绩效的影啊。26名女工参加了为期一个月的实验。其中一半被试组成实验组,实行小组与个人成绩相结合的责任制;另一半被试为对照组,实行单纯个人责任制。作为实验处理,在实验组每周进行一次团体归因训练。结果表明,小组与个人结合的责任制和团体归因训练,对于职工的归因倾向和绩效有着十分积极的效应。研究就此提出有关工作动机的责任制一归因“模型”,并讨论了研究结果的理论与实际意义。A quasi-experiment was carried out in real organizational setting to examine the effects of responsibility system reform and group attributional training on performance. Twenty-six female xvorkers took part in the one- month experiment. Half of them were in experimental groups (team-individual responsibility system) and another half in control groups (pure individual responsibility system). Group attributional training was conduetea once a week in experimental groups as an experimental treatment. The results showed that team-individual responsibility system and group ittributional training has very positive effects on workers' attributional tendency and performance. A“responsibility system-attributional model”of work motivation was then proposed. These results were further discussed in terms of theoretical and practical implications.
