摘 要:通过对全院护理人力资源配置现状进行分析,发现病区护理人员编制严重不足,按开放床位与护理人员之比是1:0.39,住院病人按最低的960人/日计算,床护之比仅为1:0.325,而且医护比例失调,低于1:2的部颁标准,加之护理工作范围不断延伸扩大,治疗观念的改变等原因造成了护理人力资源的短缺。另外,病区护理人员基础学历低,高职称技术人员少,未能做到按职称上岗,使护理人员不能得以合理使用。针对以上问题提出了转变观念,科学合理地确定护理人员需要量。同时,完善后勤保障系统,实行护工制,提高护理人力资源的使用率,而且要统一调配护士,做到按职称上岗,还要建立合适的激励机制,挖掘护士的最大潜能,提高护士工作效率。This article analyzes present nurse collocation and arrangement in the hospital and finds that there are serious absent in nurse personnel. The ratio of opening bed and nurse is 1:0.39. The ratio of bed and nurse is 1:0.325 according to 960 inpatients per day. The ratio of doctor and nurse is lower than 1:2 which is a standard enacted by MOH. More working pricks up the absence of nurses. Moreover, the primary training of nurse is lower. There is few nurses with higher professional position so that it is impossible for nurses to work according with professional position. Arrangement of nurse working is unreasonable. Suitable nurse personnel are the resolvent. At the same time, enhancing logistic services, nursing owrkers system, higher effectiveness in nurse persoonnel, unified distribution of nurse personnel, suitable incentive system and so on ,would be helpful to resolve this problem.
