摘 要:目的借鉴平衡记分卡综合评价思路,调整急诊科护士奖金二级分配方法。方法根据平衡记分卡财务、顾客、内部业务、学习与成长4个维度,结合急诊护理工作特点,从顾客满意、质量考核、个人学习与成长、财务管理指标4个方面考评护士的工作业绩,以此计算护士的绩效工资。结果调整奖金分配方案以后,病人满意度较实施前提高,护士绩效考核缺陷人数有所下降(均P<0.05),促进了护士的个人学习与成长。结论以平衡记分卡为基础,以多维评估结果为依据调整急诊护士奖金分配原则,体现了按劳分配原则,充分调动了护士积极性,是科学合理并值得推广的方法。Objective To adjust bonus re-allocation for emergency nurses by the result of performance evaluation according to balanced score card. Method According to four factors of the balanced score card, such as finance, customer,internal business processes and learning and growth,the emergency nurses were evaluated and the bonus was re-allocated to them with the nurse coefficient which was decided by the patient satisfaction, quality outcomes, learning and growth and financial management. Result The patient satisfaction was improved evidently and fewer nurses failed in the evaluation after the bonus adjustment. Conclusion On the base of balance score card, the method of adjusting bonus allocation to emergency nurses by measured workload is scientific and recommendable, because it enhances distribution according to work and motivates nurses' work performance.
