摘 要:目的探讨护士职业倦怠的预防性干预机制。方法采用职业倦怠量表等问卷对杭州5家医院的1500名护士进行调查,探讨压力源及个体应对资源与倦怠诸变量之间的相互关系。结果发放问卷1500份,回收有效问卷1320份,回收率为88%。采用多元分层回归分析及结构方程模型技术分析表明,个体应对资源(自我效能、积极应对、感知社会支持)及组织影响因素(工作负荷、组织氛围)对职业倦怠诸因子有着显著的影响作用。结论增强个体的自我效能、积极应对及社会支持感知,减少压力源中的工作负荷、改善组织氛围,这些措施的综合应用是目前干预护士职业倦怠的有效策略。Objective To explore the comprehensive influence factors of nurses' job burnout and to provide evidence for the making of preventive measures. Methods A total of 1500 nurses in Hangzhou city were recruited and investigated with Maslaeh Burnout Inventory(MBI), Nurses' Job Stressor Scale, General Self-Efficacy Scale and Trait Coping Questionnaire. Results Hierarchical regression analysis and structural equation modeling showed that the variables of personal coping resources(self-efficacy, positive coping and perceived social support) and variables of organizational factors(workload and organizational atmosphere)had significant influence on the three factors of job burnout. Conclusions The integration of various measures such as strengthening nurses' self-efficacy, positive coping and perceived social support as well as reducing workload and improving organizational atmosphere is the effective strategy to prevent nurses' job burnout.
