摘 要:本文结合中国背景,界定了组织健康的内涵及其维度,并设计了包含企业绩效、员工健康和社会效益三个分量表的组织健康测量问卷。调查数据证明,三个分量表都具有较好的效度和信度,证明了组织健康三个理论维度的存在。基于组织健康的多层次性,文章认为组织健康是一个合并型多维构念,并通过建立组织健康与三个维度之间的线性函数来测量整体的组织健康,判断组织健康的程度。本研究为后续的组织健康前因后果的系统研究奠定了良好基础。Combining the existing literature at home and abroad with current social development practice in China, this study first defines the connotations and dimensions of organizational health. Then, organizational health is considered to be the state of an organization so that it can effectively carry out normal management operations and achieve sustainable growth and development. A healthy organization should not only make money, but also consider business, staff and society interests. Therefore, organizational health should include corporate performance, employee health and social benefits. Furthermore, organizational health should have a multi-dimensional nature of co-existence. This paper designs an organizational health questionnaire covering corporate performance, staff health and social benefit. Survey data analysis shows that all three have good validity and reliability, and further analysis proves that all three theoretical dimensions exist. Based on this multi-level nature of organizational health, this paper considers thatorganizational health is an aggregate, multi-dimensional construct (AMC), because each dimensions of the AMC is one of the different components of this construct. The AMC is combined by every dimension in some way, and every one dimension is one determinant of the whole construct. Together they represent the entire construct. The AMC is mathematically defined as a linear function of all dimensions. The measurement can not use second-order factor analysis, but through the establishment of linear equation between the construct and its dimensions to solve. So, this paper establishes a linear function of organizational health and its three dimensions to measure overall organizational health. In the function we give each dimension an equal weight according to theoretical analysis. We can use the function value of organizational health to represent the degree of organizational health. This study will lay a solid foundation for the future study of organizational health's causes and effects.
