摘  要:公共部门科技人员工作满意度的提高是改革的难点和研究的热点。从个体需要满足的角度认识工作满意度,公共部门科技人员的工作满意度实际上主要包含收入、保障、成就以及公平四个方面。根据对江苏省各地市公共部门科技人员进行大范围抽样调查数据的实证研究结果显示:公共部门科技人员最为关注的公平是制度的公平,倾向于获得他人认可的成就感,生活质量和相对收入水平是较为重要的影响因素等结论。根据结论,提出了有利于提高公共部门科技人员工作满意度、深化公共部门改革的政策建议。Many researchers focus on the field of public institution reform. Science and technology personnel are the main force for the development of the public institution. And job satisfaction is the key impacting factor to the work enthusiasm and scientific research performance of the science and technology personnel. Numerous studies show that there are strong correlation between job satisfaction and work performance. Therefore, how to improve the job satisfaction of science and technology personnel becomes one of the main top- ics of the public institution reform. The objective of this paper is to find the main impacting factors of the job satisfaction of science and technology personnel, and provides useful insights, implications and policy recommendations for practitioners. The results showed that all the path coefficients are statistically significant; the salary satisfaction, achievement satisfaction and fairness satisfaction are the main impacting factors of job satisfaction of the science and technology personnel. And the results showed that the science and technology personnel in the public institutions should pay more attention to the fairness of the distribution system of salary.
