摘 要:管理胜任特征研究是近30年来组织行为与人力资源管理领域的热点问题。本文采用文献研究的方法,从管理胜任特征的起源与发展、理论基础与实践需要、管理胜任特征模型、管理胜任特征与绩效关系等方面进行了综述。通过文献综述,指出了目前研究的不足,并提出了未来待进一步研究的四个方面:(1)关于不同层次管理胜任特征差异性对比的系统性实证研究;(2)从组织战略与管理层次两个不同的视角开展管理胜任特征的匹配机制研究;(3)基于"中国情景"研究管理胜任特征的匹配与企业绩效的关系;(4)对管理胜任特征的研究方法进行改进与创新,以提高研究反映客观事实的程度。The study on managerial competency has been a hot issue in the area of organizational behavior and human re- source management in the past 30 years. Through the method of literature review, this paper summarized main resear- ches in the following four aspects, which arc respectively the origin and development of managerial competency, theory base and practice need, managerial competency model, and the relationship between managerial competency and per- formance. Based on the content above, the shortcomings of the current study were pointed out and the suggestion for fur- ther research was put forward from four areas : ( 1 ) systematic empirical research on difference among different levels of managerial competency; (2)research on fit mechanism of managerial competency from the perspectives of organizational strategy and management level; (3) research on the relationship between managerial competency fit and corporate performance based on the "scene of China"; (4)improvement and innovation about the research method of managerial com- petency in order to reflect the objective reality better.
