摘　　要：结合社会网络的结构特征和知识转移主体的内驱力建立隐性知识转移的概念模型,以IT行业为实证对象,利用结构方程模型(SEM)分析知识转移动机和组织文化环境对网络密度、网络中心性、结构洞和网络规模在隐性知识转移中的调节机制以及知识转移主体吸收能力的中介作用,总结主要研究结论并为企业知识管理实践提出改进建议。Conceptual model of tacit knowledge transfer mechanism is developed from the perspective of structural characteristics of social network and inner driving force of knowledge transfer subject. Based on IT industry, the moderating effects of knowledge transfer motivation and organizational culture environment on structural characteristics including network density, degree centrality, structural holes, and network size on tacit knowledge transfer are analyzed empirically through structural equation model （SEM）. Also the mediating effects of knowledge absorption ability are investigated. Finally, it summarizes the main conclusions and makes some suggestions for knowledge management practices.
