摘 要:目的调查护士留职意愿、护士工作满意度的现状及两者的相关性,为制订护士留职策略提供依据。方法采用问卷调查法,对4所综合医院(2所三级甲等医院和2所二级甲等医院)690名护士进行调查。结果护士留职意愿得分为(3.55±0.64)分;护士总体工作满意度得分为(2.99±0.37)分,护士对与同事关系、家庭和工作的平衡、管理及工作被认可方面表示满意;但对工作本身、个人成长及发展、工作负荷、工资及福利方面表示不满意;护士的留职意愿与其工作满意度呈显著正相关(P<0.01);工作被认可、个人成长及发展、年龄、工作本身、工作负荷、学历、工资及福利(P<0.05)是预测护士留职意愿的主要因素。结论护士留职意愿水平虽受其工作满意度的影响,但还有很大的提升空间,若结合国情提出护士留职的相关干预策略,将有益于护士人才队伍的稳定、健康发展。Objective To investigate nurses' intent to stay and job satisfaction,and analyze the relationship between them. Methods A total of 690 nurses were recruited by convenience sampling method from four hospitals. They were investigated with Nurses' Intent to Stay Questionnaire and Job Satisfaction Scale. Results The mean score of nurses' intent to stay and job satisfaction was(3.55±0.64) and(2.99±0.37),respectively. Nurses were more satisfied with co-workers,family/work balance, administration and praise/recognition,hut were dissatisfied with work itself,professional opportunities,workload,and income/ welfare. Nurses' intent to stay was positively correlated to job satisfaction (P〈0.01). The predictors of nurses' intent to stay were praise/recognition, professional opportunities, age, work itself, workload, educational level and income/welfare. Conclusion Considering the current level of nurses' intent to stay and job satisfaction,there is room for nurse administrators to improve nurses' intent to stay and job satisfaction at the heahhcare settings to retain nurses in China's Mainland.
