摘  要:本文采用问卷调查法,以珠三角地区214名企业组织的员工为研究对象,考察了辱虐式领导对员工沉默行为的影响,以及领导信任和集体主义倾向在该影响过程中所起的作用。结构方程模型分析的结果表明,辱虐式领导对员工沉默行为具有显著的正向预测效果;领导信任在辱虐式领导与员工沉默行为之间起完全中介作用。层次回归分析的结果显示,集体主义倾向对辱虐式领导与领导信任之间的关系具有显著的调节效应,员工的集体主义倾向越高,辱虐式领导与领导信任之间的负向关系越强。This study tried to examine the effect of abusive supervision on employees' silence behavior in Chinese organizational context. Data were obtained from 214 employees from enterprises and institutions located in the Pearl River Delta region. Results of structural equation modeling analysis indicated that abusive supervision had significant positive effect on employees' silence behavior, and this effect was fully mediated by trust in supervisor. Results of moderated regression analysis suggested collectivism significantly moderated the relationship between abusive supervision and employees' trust in supervisor. Abusive supervision was more strongly associated with employees' trust in supervisor when employees' collectivism was high.
