摘  要:目的探讨适合血液透析护理工作的绩效考核管理方法,以实现按劳分配,激发护士潜能,为血液透析患者提供优质护理服务。方法选取透析中心≥2年护龄的主管护师、护师及护士各5名,分别用传统法和改良法进行绩效管理6个月。改良法是建立以工作量、工作质量、医德医风、劳动纪律、继续教育、特殊奖励等为内容的护士绩效考核体系,并实施按能力分配工作的护士排班方法;传统法是常规排班并按职称分档进行护士绩效考核。结果改良法护士、护师、主管护师人均绩效分值为95.3、107.2、117.3分,个人评分不同;传统法护士、护师、主管护师人均绩效分值为100、105、110分,各级人员级内评分没有差别。改良法管理期间,6项护理缺陷发生率较传统法显著下降(均P<0.01)。结论改良法能更加全面和客观地反映血液透析护士的工作能力和表现,有效地提高了护理工作质量,是一种合理实用的绩效考核方法。Abstract: Objective To explore suitable performance appraisal method for dialysis nurses, to make wages distribution according to work, to inspire nursesr potential, and to provide high quality nursing service for hemodialysis patients. Methods Five senior nurses, 5 nurse practitioners, and 5 junior nurses, all with a 2 -year service length or longer, were managed by traditional performance ap- praisal for 6 months and by the modified general performance appraisal for another 6 months respectively. The modified general per- formance appraisal system was built and used to evaluate nursesp workload, work quality, medical ethics, labour discipline, partici- pation in continuing education, special encouragement etc. Traditional performance appraisal embraced only nursesr completion of shifts and professional titles. Results Performance scores of junior nurses, nurse practitioners, and senior nurses averaged 95.3, 107.2, and 117.3 points respectively by using the modified general performance appraisal system, with varied individual scoring, while the performance scores of the same samples averaged 100,105, and 110 points respectively by traditional appraisal system, with no differences lying in varied level nurses. The incidences of 6 nursing defects within the latter 6 months were significantly lower than those within the previous 6 months (P^0.01 for all). Conclusion With modified general performance appraisal system, dialysis nurses' working competency and performance are objectively and comprehensively evaluated, which upgrades the quality of nursing service. The system is a more reasonable and practical performance evaluation methods.
