摘　　要：在领导理论与管理沟通理论综述的基础上,指出现存研究的不足,提出领导者素质与情景相互匹配的必要性,提出将中层沟通状况情景作为调节变量,研究对领导者素质与领导绩效关系的调节作用。采用问卷调查的方式搜集了领导者素质、管理环境以及领导绩效数据。在此基础上,首先,将领导者的素质特征作为自变量,将领导绩效作为因变量,采用多元回归的方法研究了普遍意义上领导综合素质对领导绩效的作用;进而,引入情景因素作为调节变量,运用层次回归分析研究了中层部门沟通中的部门内沟通情景对综合素质与领导绩效关系的调节作用。Based on the review of the leadership and management theories,the necessity of connecting leaders’ traits with context is pointed out.The middle-level communication contest is used as moderating variable to analyze its influence on leaders’ traits and performance.By the way of questionnaire,the data about leaders’ traits,management environment and leader performance are collected.Firstly,regarding leaders’ traits as independent variable and performance as dependent variable,the influence of traits upon performance was researched by the means of multi-regression.Secondly,regarding communication as moderator,the moderating effect of middle-level leaders’ communication on relationship between leader’s traits and performance is tested by Hierarchical Multiple Regression
