摘  要:村干部在中国农村发展过程中发挥着重要作用,村干部的胜任力在很大程度上决定了其所在村庄的经济和社会发展状况。本研究基于胜任力模型,通过问卷调查得到西部农村4县155位村干部的胜任力水平和其它相关资料,围绕样本的总体特征、年龄段特征、教育背景和人格特质等,探讨村干部的胜任力整体水平及影响因素。结果表明,村干部个人影响力整体水平较高,但管理领导能力水平偏低。胜任力在身份特征方面不存在显著性差异;在年龄和教育背景方面存在显著差异。外向性、宜人性、尽责性以及情绪的稳定性等人格维度均与胜任力各维度显著正相关。这些结论对于农村人才队伍建设和西部农村发展具有借鉴意义。Village cadres play an important role in China rural development. Competency of village cadres largely determines the economic and social development in their villages, but there are little studies focusing on this issue. Based on the competency model,this paper uses survey data of 155 samples from village cadres of 4 counties in western rural China. We emphasize four aspects regarding the competency of the village cadres:general characteristics, age, educational background and personality. The results show that, village cadres have a high level of personal influence, but a low level of management leadership. The identity characteristics do not differ significantly across the cadres. There is a significant difference across the education background, age and personality traits. Extraversion, agreeableness, responsible and emotional stability have a significant positive effect on competency. These conclusions are important to the construction of village cadres' talent team and the development of western village.
