摘 要:个别协议是组织管理实务中越来越重要的一个命题,在将其移植到中国的过程中,必须关注与之相似的一个概念——领导—成员交换关系差异化。考察定义、前因变量、结果变量等因素,得出以下结论:关系差异化是单向的,而个别协议是双向的;关系差异化比个别协议范围更广;差序格局、集体主义对关系差异化和个别协议影响的强弱程度不同;两种形式下员工和雇主的受益程度不同。以此为个别协议的未来发展铺平道路。The concept of idiosyncratic deals is getting more and more important for organization management. Importance should be attached to the concept of LMX differentiation which is very similar to I-deals during the process of the application and development of it. Several factors like definitions, dependent variables are observed with conclusions as follows: LMX Differentiation involves one-side, while I-deals involves two sides ; LMX differentiation exists in a wider field than I-deals ; Collectivism and the differential mode of association have different degree of influence to LMX differentiation and I-deals ; Employers and workers have different levels of benefit from I-deals and LMX differentiation.
