摘 要:目的通过加强医院护理管理人才梯队建设,提升他们的素质和护理管理水平。方法采用文献回顾、理论分析、德尔斐法等方法设计护理管理岗位说明书,构建护理管理人才核心能力评估指标体系;采用Goldstein分析模型和培训需求差距分析模型,从岗位和人员层面进行培训需求分析。结果出台了护理人才选拔方案和任职标准;编写了基于岗位职能需求的护理管理岗位说明书,制定了基于培训需求的人才培养计划和课程;构建了护理人才核心能力评估指标体系,完善了梯队建设机制。结论建立了优质护理管理人才梯队,提升了医院护理学科的学术地位,推进了护理事业的发展。Objective:By strengthening talent echelon construction for nursing management team in hospitals,to improve their quality and nursing management level.Methods:Design descriptions for nursing management,build core competence evaluation index system for nursing managerial talents,apply Goldstein analysis model and demand analysis model for training gaps and the analysis on training needs from the points of posts and personnel with literature review,theoretical analysis and Delphi.Results:The selection scheme for nursing personnel and standard for post holding are issued,descriptions for nursing management based on post functions are compiled,talent cultivation plan and courses based on training needs are formulated,the core competence evaluation index system for nursing talents is established,echelon construction mechanism is improved.Condusion:High quality talent echelon of nursing management is constructed,academic status of nursing discipline in hospitals is upgraded and the development of nursing undertaking is promoted.
