摘 要:目的初步构建心血管ICU护士胜任特征模型。方法参照国内外相关文献,经过两轮专家小组问卷咨询,编制成心血管ICU护士胜任特征编码词典。将抽取的24名工作时间大于5年的心血管ICU护士分为两组(绩优组和绩平组各12名)进行行为事件访谈,并对访谈结果进行编码处理,记录胜任特征的频次、最高等级分数及平均等级分数,并将编码频次较高的23项胜任特征编制成核检表,发放给5所医院50名心血管ICU护士,验证其是否需要并进行条目重要性评分。结果 23项胜任特征总频次超过10次,其中21项重要性得分>5分。两组共有4项胜任特征的总频次或等级分数的差异具有统计学意义(P<0.05)。结论心血管ICU护士胜任特征包括5个维度21个条目,其中基准性胜任特征为17项,鉴别性胜任特征为4项,分别是敬业、主动性、学习能力及团队合作。Objective To primarily construct the composition of competencies required for cardiovascular ICU nurses. Methods By reviewing domestic and foreign papers, and then running 2 rounds of expert consultation, we formed a competency coding dictionary for cardiovascular ICU nurses. Then we implemented behavioral events interview (BED to 24 cardiovascular ICU nurses with more than 5 years of service who were divided into two groups (the good performance group and the ordinary perfor-mance group) and coded the BEI transcripts based on the competency dictionary. The frequencies, the highest ranking and average ranking of the co- ded competencies were recorded. We extracted 23 most frequently coded competencies to form a questionnaire which was later is- sued to 50 ICU nurses from 5 hospitals to test whether these competences were necessary and to rate each competeney^s importance levels. Results The 23 competencies were coded more than 10 times, with 21 items~ importance scores higher than 5 points. Four i terns had statistical differences in total coding frequencies or ranking scores between the the good performance group and the ordi- nary performance group (P^0.05). Conclusion Competeneies required for cardiovascular ICU nurses includes 5 dimensions totaling 21 items, among which 17 belong to threshold features and the other 4 to such differeniating competencies as professional dedication, initiative, learning ability and team work.
