摘 要:随着中国社会步入知识经济时代,知识对社会经济的推动作用日益增强。知识型人才因其具有先进的知识和技能,而带来了较高的流动性。知识型人才的相对稳定与适当流动对现代企业的生存和发展有至关重要的作用。组织承诺之感情承诺、继续承诺和规范承诺及其相互之间的交互作用,均对知识型人才流动有重要影响,甚至据此可以预测知识型人才的流动趋向。组织承诺影响知识型人才流动的因素有个体、组织、环境等几个重要方面。鉴于此,可以尝试从充分掌握知识型人才个人特性、创建有利于知识型人才成长的组织环境、实施弹性人力资源策略和支持亲属责任等方面加强对知识型人才流动管理。As China has entered the era of knowledge economy, the role of knowledge for promoting the socio-economic is growing. Because of holding advanced knowledge and skills, knowledgeable talents have a high fluidity. Therefore, the relative stability and appropriate liquidity of knowledgeable talents have a vital role in the survival and development of the modern enterprise. A{fective commitment, continuance commitment and normative commitment of organizational commitments, and their mutual interactions have major impact on the flow of knowledgeable talents, and can even predict the flow of knowledgeable talents. Organizational commitment factors affecting the flow of knowledgeable talents contain the individuals, organization, environment, etc. In view of this, we can try to manage the flow of knowledgeable talents through grasping fully personal characteristics of talented personality, creating the organizational environment suitable for the growth of talented personality, carrying out flexible human resource to support relatives responsibility etc.
