摘 要:目的探讨护理部垂直考核分配全院各护理单元奖励性绩效工资的有效方法。方法建立主要反映护理岗位性质、劳动强度、风险程度及护士资历、能力的恒量指标体系,以及主要反映各护理单元护理工作数量及质量的变量指标体系,用于护理绩效的考核与分配。结果绩效分配倾斜临床,一线队伍更加稳定;工作热情极大调动,护理效率得到提高;岗位取代身份管理,编制内外护士同工同酬。结论护理部垂直考核分配全院各护理单元奖励性绩效工资科学高效,是有力促进护理学科进步的有效途径。Objective To explore an effective approach to distribute performance-related pay with vertical management in nursing administration department. Methods An index system of constants reflecting nursing post features, labor intensity, degree of risk, qualification and competence and another index system of variables reflecting nursing quantities and qualities were established. Results Clinical nurses benefited more from the distribution which in turn established a more stable clinical team. Nurses were more enthusiastic which brought back working efficiency. Since post management was instead of identification management, nurses from different positions were paid impartially. Conclusion The distribution of performance-related pay with vertical management is scientific and effective.
