摘  要:目的探讨无陪护护理模式护士能级的划分、管理及其效果评价。方法遵循相应能力标准,将无陪护护理病区的护理人员区分为助理护士、注册护士、高级护士和护理专家能级,界定各能级护理人员的岗位职责和工作内容;建立规范的绩效考评体系,对护士能级进行周期性动态管理;评价实施能级管理后的护士工作满意度、工作压力、良性竞争态度以及护理不良事件发生率、患者满意度等指标。结果实施能级对应后护士工作压力加大,但工作满意度水平增加,良性竞争态度总体良好,护理不良事件发生率降低,患者满意度提升(P<0.05)。结论护士能级划分有利于充分调动护士工作积极性和护理人力资源的合理利用,可有效提高护理质量。Objective To discuss the division of level, management and performance evaluation between no escort model nurse. Meth- ods Follow the corresponding ability standard,divide no escort model nurses into senior assistant nurses, registered nurses, advanced nurses and nursing experts, define staff post responsibility and work content of nurses,set up performance evaluation system normatively and give dynamic management to nurses periodically. Evaluate job satisfaction, job stress, benign competition attitude, the incidence of nursing adverse events, patients' satisfaction and so on after implementation of level management. Results Although the nurse work pressure increased, the job satisfaction increased, healthy competition attitude is generally good, the incidence of nursing adverse events reduced and the patient satisfaction improved (P〈0.05). Conclusion Level classification is helpful to mobilize nurses working enthusiasm, use of nursing human resources reasonably and improve the quality of care.
