组织伦理气氛、关系冲突与企业发展——基于家族影响视角

摘　　要：相比非家族企业,家族企业中家族影响的力量不可忽视。本文基于家族影响的视角,探讨家族阻力这个因素,具体分析了家族企业中的家族和谐规范、家族成员的公平感知及家族成员角色模糊等组织伦理气氛因素与家族阻力的关系,探讨了家族成员间的关系冲突在这些关系中所起的作用。实证分析结果显示,家族和谐规范和家族成员的公平感知与家族阻力负相关,而家族成员的角色模糊与家族阻力正相关,家族成员的关系冲突在这些联系中起着中介作用。管理者需积极建立伦理气氛,这将有助于家族员工对企业正能量的投入,促进企业稳步发展。Compared with non - family enterprises, the family in family enterprises has a considerable impact. Based on the perspective of family influence, this paper discusses the relationship between organization ethical climate and family resistance. The resuits show that family harmony norms and fairness perception are negatively related to family resistance, while role ambiguity is positively related to family resistance. Meanwhile relationship conflict plays a moderator role among these connections. Building a positive organizational ethical climate can help family firm develop.
