摘 要:基于来自8家企业的240位团队成员及其直接主管的数据,在团队层面考察了团队薪酬公平感在团队薪酬分配与团队公民行为关系中的中介作用,以及团队垂直集体主义对这一关系的调节效应。研究结果表明:团队薪酬分配对团队公民行为具有积极的影响,且这一关系受到团队薪酬公平感的完全中介作用;团队垂直集体主义对团队薪酬分配与团队公民行为的关系具有正向调节效应,即团队垂直集体主义越高,则团队薪酬分配与团队公民行为的正向关系越强;团队薪酬公平感在团队薪酬分配与团队垂直集体主义对团队公民行为的交互效应中起部分中介作用。The mediation mechanism of team-based reward justice on the relationship between team-based reward and team citizenship behavior and the moderationg effect of team vertical collectivism on this relation were exam- ined in this study. A total of 240 samples including teammembers and their team leaders were collected from 8 Chinese organizations. It is found that, the equity-allocation orientation of team-based reward influences' team citi-zenship behavior indirectly, by mediation of team level's justice of team-based reward. Team vertical collectivism positively moderates the effect of the equity-allocation orientation of team-based reward on team citizenship behav-ior, and the moderate effect is partly mediated by team level's justice of team-based reward.
