摘  要:目的:通过调查北京市民营医院人力资源配置和医务人员对民营医院的满意度,探讨民营医院在当前医疗服务市场的发展困境。方法:采用半结构化访谈法对北京市三家民营医院的22名医务人员进行一对一访谈。结果:(1)调查发现民营医院人才队伍中,退休返聘人员占据很大比例;(2)退休返聘人员与全职人员对民营医院满意度呈两极分化;(3)医务人员对国家政策知晓度和关注度普遍不高。结论:民营医院在医疗市场中仍处于夹缝求生状态,需要及时调整人力资源配置、稳定人才结构来保障长远发展。国家、社会、医院应采取不同策略引导民营医院健康良性发展。Objectives:By investigating the human resource allocation and medical staffs’ satisfaction in private hospitals in Beijing to analyze difficulties and obstacles for private hospital development. Methods: 22 medical staffs currently working in private hospitals were included in a one-to-one half structure interview. Results:(1)Retirees who get reemployment occupies a big proportion in the human resource of private hospitals.(2) Generally, there is a big difference in the satisfaction towards private hospital between full-time contract employees and reemployed retirees.(3)Medical staffs don’t have enough consciousness and concern about the encouraging policies for private hospitals. Conclusions:Private hospitals are facing serious difficulties in current situation. There is a strong need for them to balance human resources for their long-term development. In order to be sustainable development, private hospitals should be provided with guidance from the society, government and public hospitals.
