摘  要:目的了解高级职称护理人员职业高原现状及其影响因素,为针对性制定降低高级职称护理人员职业高原现象的措施提供实证依据。方法采用职业生涯高原问卷对重庆市万州区1所三级医院、8所二级医院的136名高级职称护理人员进行问卷调查。结果高级职称护理人员职业高原总均分为(3.21±0.26)分,层级高原得分为(3.72±0.73)分,中心化高原得分为(3.16±0.74)分,内容高原得分为(2.94±0.33)分。主任护师、护理管理者、年龄>50岁,职称年限≥11年,工作年限>30年的高级职称护理人员职业高原评分较高;回归分析显示,年龄和职务是高级职称护理人员职业高原的主要预测因素(均P<0.01)。结论高级职称护理人员职业高原处于中等水平。医院及管理者应采取针对性措施,降低高级职称护理人员职业高原的消极影响,提高高级职称护理人员的工作绩效,为患者提供优质护理服务。Objective To investigate career plateau status of nursing staff holding a senior professional title, in order to targetedly provide an empirical basis to make measures to reduce the career plateau of them. Methods A questionnaire survey was conducted on 136 senior nurses of a tertiary grade A hospital and 8 tertiary grade B hospitals in Wanzhou District, Chongqing. Results The total average career plateau score in nurses holding a senior title was (3.21±0.26), the hierarchy career plateau score was (3.72± 0.73), the central career plateau score was (3.16±0.74), and the content career plateau score was (2.94±0.33). Nurses who had a chief superintendent title, who played an administrative role, who were older than 50 years, who had a title for 11 years and longer, or who served for more than 30 years, had higher career plateau scores. Regression analysis showed that age and position were the main predictors of career plateau of senior nursing staff (P〈0. 01 for all). Conclusion Senior nursing staff's career plateau was at a medium level. Hospital managers should take specific measures to reduce the negative influence of career plateau, improve work efficiency of senior nursing staff, increase the quality of nursing care, and provide high-quality services for patients.
