摘 要:目的探讨付出-获得不平衡对护士工作生活质量的影响,为医院管理者提供参考。方法采用付出-获得不平衡量表(ERI)和护士工作生活质量(QNWL)量表对荆州市8所医院589名护士进行调查。结果护士ERI比值为1.41,处于付出-获得不平衡状态的护士411名(69.78%),超负荷状态护士430名(73.00%);护士工作生活质量总分为(3.47±1.04)分。付出-获得不平衡组与平衡组、超负荷组与未超负荷组之间的工作生活质量得分比较,差异有统计学意义(均P<0.01)。护龄、用工形式、轮值夜班、家庭照护任务、付出-获得不平衡及超负荷是影响护士工作生活质量的主要因素。结论护士付出-获得不平衡状态及超负荷状况突出,工作生活质量处于中等水平。丰富护士的获得,平衡其付出-获得状况及减轻超负荷状况能提高护士的工作生活质量,有利于稳定护士队伍,提高护理质量。Objective To investigate the impact of effort reward imbalance on quality of nursing work life, and to provide references for nurse managers. Methods A total of 589 nurses from 8 hospitals in Jingzhou city were investigated by using the Effort-reward Imbalance (ERI) scale and the Quality of Nursing Work Life (QNWL) scale. Results The ratio of effort and reward was 1.41 ;411 nurses (69.78%) had effort-reward imbalance and 430 (73. 00%) experienced high overcommitment to work. The total QNWL score averaged 3.47± 1.04 points. The QNWL scores showed significant differences between the effort-reward imbalance group and the balance group, and between the high overcommitment group and the normal group (P〈0.01 for both). Quality of nursing work life was affected by length of service, employment form, night shift, family care task, ERI and overcommitment. Conclusion Nurses experience high effort-reward imbalance and overcommitment, and they report a medium level of quality of nursing work life. Enriching nurses' reward, balancing their effort and reward, and reducing overcommitment can enhance their quality of nursing work life, which might be beneficial for stabilizing nurse team and improving nursing quality.
