摘  要:目的通过调查了解北京市社区卫生服务机构绩效工资制度的实施情况,重点分析人员满意度情况及其影响因素。方法2012年8月采取分层抽样方法,选取北京市各区县10%的社区卫生服务中心,抽取各机构各岗位50%的人员进行问卷调查。调查的主要内容为绩效工资实施情况、执行环境以及员工满意度等。结果调查结果显示,44.1%(386/876)的工作人员对目前工作整体较为满意,但仍存在不满意因素,主要有收入不合理、工作量大、发展空间有限等,比例均达到40%-45%;分组比较中,不同年龄、学历、岗位和职称的人员工作整体满意度差异均有统计学意义(P〈0.05);Logistic回归分析显示,提高绩效工资和增加对工作人员的关心有助于增加工作人员的满意度。结论提高工作人员的绩效:亡资总额,合理制定奖励性绩效工资分配比例,重视人才的培养与关心,促进绩效工资制度的落实与实施可提高社区卫生服务人员的满意度。Objective To understand the implementation of performance - based pay system of Beijing community health service institutions, focusing on analyzing the staff satisfaction and its influencing factors. Methods Stratified sampling method was used in August, 2012 to select 10 percent of community health centers in the counties of Beijing, and using question- naire 50% people of all the posts were investigated about the performance pay implementation, execution environment and em- ployee satisfaction. Results Survey results showed that 44. 1 percent of employees were more satisfied with the current jobs, but there were still dissatisfied factors, mainly including unreasonable, heavy workload and limited space for development; the pro- portion of each one reached 40% to 45%. Group comparison showed staff job satisfaction differs statistically between groups of age, educational background, posts and professional tides ( P 〈 0. 05 ) . Logistic regression analysis showed that higher perform- ance wages and greater concern for the employees helped increase employee satisfaction. Conduslon We should try to improve the level of performance - related pay, develop a reasonable allocation of incentive pay for performance ratio and pay attention to the cultivation and care of the talented to promote the further implementation of performance - based pay systen'L This can improve community health service personnel satisfaction
