摘 要:目的探讨临床护士付出-获得不平衡(ERI)、职业生涯成就感的现状,分析两者之间的相关性。方法采用方便抽样法,于2017年12月—2018年2月选取浙江省温州市2所三甲医院737名临床护士为研究对象。采用中文版ERI量表和职业生涯成功量表(CSS)进行调查,分析临床护士ERI与职业生涯成功的关系。共发放问卷737份,回收有效问卷671份。结果671名临床护士ERI比值(1.09±0.31),CSS总分为(33.92±7.64)分,付出-获得不平衡者423名(63.0%),超负荷者457名(68.1%)。付出-获得平衡组与不平衡组、超负荷组与未超负荷组护士CSS得分差异均有统计学意义(P<0.05)。Pearson相关分析显示,临床护士ERI量表与职业生涯成功呈负相关(P<0.05)。结论三甲医院临床护士存在较严重的ERI现象,ERI影响护士的职业生涯成就感,建议职业护理管理者应采取针对性措施改善护士ERI现状,完善护士职业生涯发展规划,提高护士的工作积极性和职业生涯成功感。Objective To explore the status quo of effort-reward imbalance (ERI) and career success in clinical nurses and to analyze the correlation between the two.Methods Totally 737 clinical nurses from 2 ClassⅢ Grade A hospitals in Wenzhou of Zhejiang Province were selected by convenient sampling and investigated with the Chinese ERI scale and Career Success Scale (CSS) from December 2017 to February 2018. The relationship between ERI and career success in the clinical nurses was analyzed. A total of 737 questionnaires were distributed and 671 valid questionnaires were collected.Results The ERI ratio of the 671 clinical nurses was (1.09±0.31) , and their total score of CSS was (33.92±7.64) . ERI was found in 423 nurses (63.0%) , and 457 nurses were overburdened (68.1%) . There were statistical differences in CSS scores between the balanced nurses and the imbalanced as well as between the overburdened and the non-overburdened (P<0.05) . According to the Pearson correlation analysis, ERI was negatively correlated with career success in clinical nurses (P<0.05) .Conclusions Severe ERI is found in clinical nurses of Class Ⅲ Grade A hospitals, which affects their career success. It is advised that nursing managers take targeted measures to improve the status quo of ERI, complete career development planning for nurses, and enhance the working enthusiasm and career success in nurses.
