摘 要:从组织社会化研究的互动视角出发,基于社会学习理论和资源保存理论,分析了道德领导与新员工主动性人格对新员工敬业度的直接影响与交互作用,并检验了主动社会化行为的中介作用。对172位来自各类组织的新员工进行时间间隔2个月的两阶段数据调查,结果表明,道德领导和新员工主动性人格对新员工敬业度均有显著正向影响;新员工主动社会化行为完全中介道德领导与新员工敬业度的关系;新员工主动社会化行为部分中介主动性人格与新员工敬业度的关系;道德领导和新员工主动性人格对新员工主动社会化行为与敬业度均具有交互作用。From the interactionist perspective of organizational socialization research, drawing upon social learning theory and conservation of resources theory, this study examined the effects of ethical leadership and proactive personality on newcomer work engagement as well as the mediating role of proactive socialization behavior. The interaction effects of ethical leadership and proactive personality were also tested. Based on the two-wave survey data from 172 newcomers in various industries, we found that:(1) Ethical leadership positively related with newcomer work engagement;(2) Proactive personality of newcomers positively related with newcomer work engagement;(3) Newcomer proactive socialization behavior fully mediated the positive relationship between ethical leadership and newcomer work engagement;(4) Newcomer proactive socialization behavior partially mediated the positive relationship between newcomer proactive personality and work engagement;(5) Ethical leadership and proactive personality interactively related with both newcomer proactive socialization behavior and newcomer work engagement. This study contributed to the literature by examining the interactionist perspective of organizational socialization research in the Chinese context and discovering the mechanism through which ethical leadership and proactive personality have effects on newcomer work engagement.
