摘 要:目的探究组织环境、个人因素对护士间团结度的影响,并建立三者之间的关系模型。方法采用护理工作环境量表、一般自我效能感量表和护士间团结度量表对天津市3所三级甲等医院418名在职护士开展调查。结果护理工作环境和一般自我效能感对护士间团结度有显著正向影响,且一般自我效能感在护理工作环境与护士间团结度之间起到显著调节效应,一般自我效能感的调节作用加强了护理工作环境对护士间团结度的影响作用。结论管理者应努力为护理人员创造良好积极的工作环境,注重护士个人能力的培养,促进护士间在情感、专业、学术等方面的团结,进而提高护理服务质量,推动护理队伍的整体进步。Objective To investigate the influence of personal and organizational enviroment factors on nurses' colleague solidarity,and to establish a model of this influence. Methods Totally 418 registered nurses were recruited from three teritmy hospitals in Tianjin. They were investigated with Nursing Work lndex-Revised(NWI-R),General Self-Efficacy Scale(GSES) and Colleague Solidarity of Nurses' Scale(CSNS). Results Both professional nursing practice environment and general self-efficacy could positively influence nurses' colleague solidarity. Moreover,protessional nursing practice environment could also indirectly influence nurses' colleague solidarity mediated by general self-efficacy. Conclusion The administrators in hospital and nursing department should work together to make efforts to improve nurses' work environment and personal abilities,so as to promote the nurses' colleague solidarity and enhance the quality of nursing service and the overall improvement of nursing team.
