摘 要:修复组织一员工关系的能力成为企业的关键管理能力之一,且是急需研究并应用于指导实践的主题。本文首先辨析了组织一员工关系修复域,包括负面情绪缓解、信任修复、积极交换行为恢复,从关系修复状态的演变视角提出了关系修复的悖论。然后,分析了影响组织一员工关系修复效果的主要因素,涉及关系违背主体、关系违背客体和关系修复环境。最后,根据组织、员工和外部利益相关者在组织一员工关系修复中的参与度和能动性,将组织一员工关系修复的组织单方自我修复模型、组织与员工互动自我修复模型拓展为外部利益相关者介入的干预修复模型,并利用案例研究加以佐证分析。Although the benefits of relationship in the workplace are well-documented, it can be difficult to create and maintain the relationship between an organization and its employees for relationship is fragile and easily breached. When relationship repair measures are taken immediately after such violations occur, it is possible for an organization to restore the relationship to pre-violation levels or even higher. And thus the ability to repair the breach relationship between employer and employee has become one of the key management competencies in management practice. Relationship has become one of the central concepts of interest within organizational behavior. Until recent years, the issue of relationship repair began to be given much attention. Extant studies have focused predominantly on relationship repair at the individual level (e. g. leader-to-team members). Despite growing concern in organizations, relationship repair at the organizational level is short of comprehensive conceptual framework. Relationship repair are fundamentally different at the organizational and institutional levels. And repairing relationship is generally more difficult between an organization and its employees than among individuals. This research contributes to re- search in the domains of relationship repairing at the organizational level from a new perspective of the activism.Through reviewing literature, this paper firstly clarified the domain of repairing relationship, including negative emotion alleviation, trust repair and positive exchange behavior recovery, and then put forward the paradox of rela- tionship repairing from the state evolution of relationship repairing. More specifically, once repaired, the strength of relationship can even be enhanced and made more durable and stable. Therefore, relationship repair requires more than simply compensating for negative expectations arising from a relationship violation and it must also create positive expectations.
