摘 要:目的:探讨妇产科护理人员按岗位分层级管理,以实现妇产科护理人力资源的合理运用,观察实施后效果。方法根据医院妇产科专科的配置,结合妇产科护理人力资源结构情况、妇产科护理工作现状及妇产科专科发展需要,从2012年5月开始将妇产科临床护理人员按岗位分成 N0~ N4层,并制定了妇产科护士各层人员的职责、晋级标准与考评原则。对实施前后的妇产科护士理论操作考核成绩、妇产科临床护理质量、妇产科护士对所负责患者病情掌握程度以及妇产科医生、护士、患者对妇产科护理工作满意度进行对比分析。结果妇产科护理人员按岗位分层管理模式运行后,妇产科护士理论及操作考试,妇产科护士对妇产科住院患者病情掌握,妇产科临床护理质量,妇产科医生、护士及患者对护理工作满意度明显优于运行前,差异有统计学意义(P 〈0.05)。结论妇产科护理人员按岗位分层级管理,使现有的妇产科护理人力资源得到了优化配置,有利于妇产科护理人力资源的充分利用和管理,从而提高妇产科临床护理质量,提高妇产科护理管理效能,改善了妇产科住院患者满意度,符合妇产科临床实际护理工作的需要,促进优质护理的深入开展。Objective To probe into the application of position-basedhierarchical management in the gynaecological and obstetics department of ourhospital so as to achieve the appropriate use of human resources in a gynaecological and obstetics depart-ment and observe the effects after implementation. Methods Since May 2012,wehad classified our clinical nurses into N0 ~N4classes based on their position and defined their duties,promotion criteria and evaluation principles. The classification was on the basis of the allocation of our gynaecological and obstetics department and in combination with the structure ofhuman resources, the present status of nursing work and the requirements of development in our gynaecological and obstetics department. We com-pared the operational examination records,nursing quality,understanding of the patients’ disease of the nurses in our gynaecologi-cal and obstetics department,and the satisfaction of nursing work expressed by the doctors,nurses,and patients in our gynaecologi-cal and obstetics department before and after the implementation of position-basedhierarchical management. Results After the im-plementation of position-basedhierarchical management,the operational examination records,nursing quality,understanding of the patients’ disease of the nurses in our gynaecological and obstetics department are superior to those before implementation,thus be-ing statistically significant. Conclusion The implementation of position-basedhierarchical management promoted the optimal allo-cation ofhuman resources in our gynaecological and obstetics department,was favorable to the full utilization and management ofhu-man resources in the department. Improved the nursing quality,management performance and patients’ satisfaction,complied with the requirement of actual nursing work,and spurred the development of quality nursing campaigns in ourhospital.
