摘　　要：通过实地调研和深度访谈,从分析高职院校组织结构出发,探索影响高职院校辅导员队伍稳定的内部和外部因素。经过分析可知,收入因素并不是影响高职院校辅导员队伍稳定的主要因素。从影响组织设计的因素出发,探索稳定高职院校辅导员队伍的对策及建议。Key issues related to the group building for counselors are analyzed based on organization structure theo-ry. This paper holds that the outstanding problems of the group building for counselors could be found in the follows：in-come is a poor predictor of the group building in vocational colleges,while levels of organization factors matter more. The countermeasure and suggestions of stable vocational counselors are proposed from the factors influencing organization de-sign.
