摘  要:目的评价在职护士的离职倾向现状及其影响因素,为医院制定护理人力资源管理的相关措施提供依据。方法采用分层整群抽样方法选取4所兵团师级医院,利用离职倾向量表对745名护士进行调查,应用方差分析和有序多分类Logistic回归分析护士离职倾向的影响因素。结果兵团师级医院护理人员离职倾向得分为(10.23±2.65)分;个人特征方面不同年龄组、婚姻状况、工作年限、职称、聘用形式的护理人员在离职倾向得分上差异均有统计学意义(P〈0.05);有序多分类Logistic回归分析,年龄(OR=0.96,95%CI:0.925~0.988)、工作本身(OR=0.46,95%CI:0.326~0.657)和感情承诺(OR=0.50,95%CI:0.360~0.694)与离职倾向有关。结论兵团师级医院护理人员离职倾向较高,医院管理者应针对不同特征的护理人员制定人性化的管理措施,提高工作满意度,强化组织承诺,有效降低护理人员离职倾向。Objective To estimate the turnover intention of nurses and its influencing factors, to provide evidences for the related measures of hospital nursing human resource management. Methods 4 corps hospitals in Xinjiang production and construction corps were chose by stratified cluster sampling method, and 745 nurses were investigated with turnover intention questionnaire. ANOVA and ordinal polytomous logistic regression were used to analyze the influencing factors. Results Turnover intention score of corps hospital nursing staff was 10.23 + 2.65. There were significant differences on the scores of turnover intention between different age groups, marital status, working years, job position, and hire form. The ordinal polytomous logistic regression analysis showed that age (OR=0.96, 95% CI [0.925, 0.988]), the work itself (OR=0.46, 95% CI [0.326, 0.657]) and affective commitment (OR=0.50, 95% CI [0.360, 0.694]) were associated with turnover intention. Conclusion Turnover intention of hospital nursing staff is high, and the corps hospital managers should establish humanized management measures according to different characteristics of nursing staff, to improve the job satisfaction and strengthen the organizational commitment, and effectively reduce the nursing staff turnover intention.
