摘 要:目的构建适应护士分层管理模式的手术室护士绩效考核指标体系,激励护士工作积极性,提高护理工作质量。方法在绩效三维结构理论的指导下,采用Delphi法对25名专家进行2轮问卷调查,确立指标内涵、考核方法及权重,建立手术室护士绩效考核指标体系。结果构建了N0~N4级护士绩效考核指标体系,包括任务绩效、关系绩效和适应性绩效3个一级指标、6~8个二级指标、26~53个三级指标。专家判断系数为0.93,熟悉程度为0.72,权威系数为0.82,第2轮专家咨询的协调系数0.58。结论以绩效三维结构理论为基础构建的手术室护士绩效考核指标体系可用于手术室各层级护士的绩效考核,有利于实现公平公正。Objective To develop aperformance appraisal index system which is suitable for hierarchical management of operating room nurses,to motivate working enthusiasm of nurses and to improve quality of nursing work.Methods Based on the performance three dimensional structure theory,we developed an item pool to assess performance of operating room nurses.A 2-round Delphi study was conducted among 25 experts to determine the meaning of the indicators,the appraisal method and the relevant weights.Results The index system of hierarchical performance appraisal for N0-N4 operating room nurses consisted of 3first-level indicators,including task performance,contextual performance and adaptive performance,6-8second-level indicators,and 26-53third-level indicators.The experts′determination coefficient was 0.93,the degree of familiarity was 0.72,and the coefficient of authority was 0.82.The experts′coordination coefficient was 0.58 in the second round consultation.Conclusion The index system which was developed based on the performance three dimensional structure theory,is suitable for assessing performance of nurses at all levels in operating room,and is good for the realization of fairness and justness.
