摘 要:目的:调查中部地区乡镇卫生院医务人员薪酬满意度,探讨其影响因素,并提出改善建议。方法:以中部地区河南省商城县和黑龙江省嫩江县的35所乡镇卫生院和其中的342名医务人员为调查对象,采用描述、单因素方差分析、多元回归等统计方法对调查结果进行分析。结果:中部调查地区乡镇卫生院医务人员2012年均薪酬水平为21682元,08年到12年薪酬增长29.0%。薪酬满意度的各个维度均为"不满意"或"非常不满意","薪酬水平满意度"评分显著低于其他维度(P<0.001)。"是否实行收支两条线"对4个维度的薪酬满意度均有显著正向影响。结论:需要从完善政府对基层卫生机构的补偿机制和推行体现岗位的绩效工资制度2个方面来改善中部地区乡镇卫生院医务人员的薪酬满意度。Objective To survey the medical staffs' satisfaction on remuneration of township health centers in Central China and its influencing factors, and put forward suggestion for improving it. Methods Tile medical staffs of township health centers in Shangcheng County of Henan and Nenjiang County of Heilongjiang were surveyed. Data was analyzed with description, ANOVA and multiple regression statistical methods. Results The average annual remuneration of medical staffs was 21,682 Yuan in 2012, which increased 29.0% from 2008. Every dimensions of satisfaction on remuneration were "very dissatisfaction" or "dissatisfaction", which had the lowest score than other dimensions( P 〈 0. 001 ). "Separation of revenue from expenditure" had significant positive influence on all the four dimensions. Conclusion The mechanism of governmental compensation on primary health institutions and performance-based payment system should be implemented to improve the medical staffs' satisfaction on remuneration of township health centers in Central China.
