A Study of the Impact of Youth Entrepreneurial Teams' Team Attributes on Performance

摘  要:以团队公平感知与团队内聚力为中介变量,对团队特质组合与绩效的关系进行了创业4个阶段的纵向研究。采用结构方程模型和收集到的来自全国7个省市108个青年创业团队的数据对研究假设进行验证。研究结果表明:在各阶段同质高心理相容、异质高心理相容这两种组合对团队公平感知、团队内聚力与绩效都是正向影响,而同质低心理相容、异质低心理相容的影响则为负向。同时4种特质组合的团队公平感知都会显著影响绩效;创业第二阶段,团队的心理相容性、公平感知、内聚力和绩效都表现出下降趋势并处于相对较低水平,第三、第四阶段团队的互动和绩效状况会相对好转;在各阶段的团队公平感知、显性及隐性绩效得分上,4种特质组合的团队从低到高大致依次为异质低心理相容、同质低心理相容、异质高心理相容、同质高心理相容。With fairness perception and team cohesion as mediating variables, a longitudinal study from four entrepreneurial phases is conducted to explore the relationship between team attributes and performance. Data from 108 youth entrepreneurial teams were collected using the method of interview survey, the teams are distributed across 7 provinces of China. Correlation analysis and a series of structural equation modeling are used in this study. The results show that homogeneous and heterogeneous teams with high psychological compatibility both have positive effects on fairness perception and team cohesion. In contrast, homogeneous and heterogeneous teams with low psychological compatibility have negative effects on them during the four phases. Meanwhile, faimess perception of teams with the four attributes all significantly affect team cohesion and performance. During the second phase, the team's psychological compatibility, fairness perception, cohesion and performance scores have all shown a down- ward trend and stay at a relatively low level, while team interaction and performance will be relatively better in the third and fourth phase. In addition, in all the phases, with respect to fairness perception, dominant and implicit performance, the rank from low to high is the order of heterogeneous team with low psychological compatibility, homogeneous team with low psychological compatibility, heterogeneous team with high psychological compatibi- lity and homogeneous team with high psychological compatibility.
